In early 2024, a doctoral student approached Akshay Tyagi, head of diversity, equity, and inclusion (DEI) at The LaLiT Hotels, to examine the company’s pioneering efforts in transgender inclusion. The LaLiT had gained recognition for organizing transgender-inclusive job fairs, providing scholarships, and offering gender affirmation surgeries. Despite these initiatives, transgender employees continued to face workplace challenges. Through interviews across several hotel locations, the student uncovered persistent issues such as customer bias, colleague microaggressions, misgendering, and social discomfort. Tyagi, while proud of the progress made at the organization, was troubled by these findings and questioned whether existing DEI measures were sufficient.

Learning Objectives

This case is appropriate for use in both undergraduate and graduate management courses, particularly in the following areas: (1) DEI, where the case can serve to explore inclusive practices and initiatives; (2) organizational behaviour, particularly in micro-organizational settings, where the case can facilitate discussions on issues like transphobia, minority stress, and allyship within organizations, as well as in macro-organizational courses that focus on the role of organizational climate; and (3) human resource management, with an emphasis on strategies for retaining a diverse workforce.

After working through the case and assignment questions, students will be able to do the following:

  • Understand the difficulties that transgender persons may face in organizations.
  • Understand the role of leaders in promoting DEI in the workplace.
  • Appreciate the role of organizational climate for inclusion of transgender employees in organizations.
